Beyond One-Size-Fits-All: A Better Workplace Accommodation Process

According to a recent Fast Company article, most employers rely on a single disability accommodation process for all requests.  However, a one-size-fits-all approach may create unnecessary complexity.  Employers can benefit from streamlined procedures for short-term needs—such as temporary leave, modified schedules, or lifting restrictions—while reserving a more thorough interactive process for accommodations that become long-term or indefinite.

Short-term accommodations should be simple and have clear approval criteria, start and expected end dates, and scheduled check-ins.  When a short-term accommodation becomes long-term, the question shifts from whether it can be temporarily supported to whether it remains reasonable over time.  Extended restrictions, ongoing leave, or intermittent leave beyond FMLA may require a closer, individualized review of the employee’s functional limitations, expected duration, and impact on essential job duties and operations.  Supplemental medical documentation can help determine whether the existing accommodation should continue, be modified, or be replaced with another effective option.  The goal is still to find a workable “yes,” but after a complete, good-faith process, the answer may sometimes be no.

Employers must consider the employee’s requested accommodation, but they may offer other effective solutions.  Decisions should be based on objective information and not a supervisor’s personal preferences.  HR should facilitate the process, document the analysis, and involve legal counsel when appropriate.

A consistent, good-faith process helps employers respond efficiently, treat employees fairly, and reduce risk.
